Abstract

Past studies have shown that employee job satisfaction is essential to organizational performance and low turnover across all business sectors, including health care. In this paper, we examined the impact of six antecedents (i.e., compensation and benefits, work environment, job autonomy, work–family balance, leadership and supervision, and career development) on job satisfaction in the health care industry. The study population included all health professionals (i.e., doctors, nurses, pharmacists, and laboratory technologists) working in the healthcare industry. The study has focused on the hospitals in Karachi, as all the ethnic populations reside in this city. Based on the literature from both developed and developing countries, we have identified six antecedents that affect the job satisfaction of health workers in Pakistan. It includes compensation & benefits, work environment, job autonomy, work–life balance, leadership and supervision, and career development. The study results supported three hypotheses and did not support the other three. Of the three rejected hypotheses, we found a significant association between “compensation & and benefits and job satisfaction (H1). Similarly, we found a significant association between work-life balance and job satisfaction (H4). We rejected these two hypotheses as their direction were contrary to the articulated hypotheses. The results of these rejected hypotheses are surprising and contrary to the prior literature. However, the results could not be generalized, as the sample size was small and restricted to selected hospitals in Karachi.
